Leadership - Create Learning Opportunities

How do we create a learning Opportunity? This can often be a challenge in over-stimulated urban lives. Inspired by Robin Sharma's book The Monk Who Sold His Ferrari, I created the following images to support a presentation I am doing called "Untapped ROI: Increase Women in Senior Management."

Time with friends Sherrilene, Louise and Mila

I have taken my time posting these photos and this blog about meeting with some amazing and special women in my life. Selfishly, I wanted to savour the moment before sharing with our many other friends on Gaia and in other global communities. However, the time has come. May you enjoy the following photo essay about friendships - old, new and from far away and yet so very close...

Sherrilene and I quickly discovered that we were far more alike than different. We also discovered that if your communications in an on-line community are authentic then this foundation is present when you get to meet face-to-face.

Working and facilitating with Sherrilene was like being able to have another aspect of me in the room engaged, fully present and holding the space for women leaders to step into.

I am looking forward to the next opportunity that will present itself for us to work together and as the old saying goes "the world is our oyster!" I would like to add that it is full of pearls as in our community here on Gaia.

Between meetings in Vancouver we chilled over lunch while in the back of our minds knowing that it would be time to go to the airport all to soon.

We met with a small dynamo of energy, Louise Uwacu, who is launching the release of her book The Nightmare of a Positivion that you can see on the table in front of her. Louise's passion, drive and expressive nature is a delight and honour to experience. Louise writes with that same pure, direct and sometimes raw emotion which I experienced when meeting her. While reading her book I have laughed, cried and reflected with her as she tells the important stories about living and having a positive vision. Louise is also a radio talkshow host on blogtalk radio.

Mila Sherrilene


Ahh... just take some time to enjoy the presense of these two beautiful women! I felt like I had known them forever and yet I knew there just wasn't going to be enough time available to visit, chat and discuss all the things that are important.

Both Sherrilene and Mila have also written about us getting together. Please go and read Sherrilene's blog and also Mila's blog for it is in our collective reflections that we share the wholeness of our experience.

To all of our Gaia friends we are grateful for your friendship and community.

Much love to Sherrilene, Louise and Mila for sharing this part of my life's journey with me.

Family Structure and Women's Leadership

Canadian (and global) organizations routinely underestimate and underutilize women’s leadership talent. The result is lost revenue. Research has found that the lack of women in senior management cannot be explained by women’s education levels, work experience or lack of available talent. Companies and organizations are leaving untapped opportunities for return on investments (ROI) because of their gender equity blindness. There are significant business advantages for those companies provided they put on their gender lens.

Over the next few weeks I will post 13 "Myth or Fact" statements that are divided into four categories. The first category is Family Structure and Leadership..

Myth or Fact? (to learn the answer click on "True or False" after each question)

As I lay on my side with my ribs up against a sandstone rock and my hip resting on the damp ground I hear a woman call out "hellooo!" Standing behind me, my partner David answers her. Then the woman gives a little gasp and an "oh!" escapes.

We explain that I am laying on the ground to take photos of the chocolate lilies. "Chocolate Lilies!" she shouts and then spinning back in the direction from which she had come she shouts even louder "The chocolate lilies are here! The chocolate lilies are here!"

Back down the trail another female voice echos the phrase to an answering "okay" from a male voice filled with tolerance who is even farther away.

I take one last shot before relinquishing the field of wild flowers to the new arrivals.

Georgeson Island


Seals surface as an eagle cries out near its nest on Georgeson Island. The evening embodies peace and a recognizable still point.

Sun rests lightly on the far snow draped mountains. Evening is settling in. I could adjust the lighting but then where would be the spaces between the spaces that contribute to the evenings stillness?

New growth


New growth on the fir trees is pliable, soft  and cooler than the rest of the branch. My fingers keep reaching to caress. I wonder if the trees notice? 

Old and new arbutus


David asks if I could capture the stages apparent in the life of this arbutus tree. He watches as I struggle to find the right angle.

We sit together on a large piece of flat sandstone in companionable silence. I am distracted in my observation by random questions. How long ago was this a vibrant tree? How many birds have sat on its branch? When will it fall?

A storm has long ago snapped the top off this fir tree. Yet, it seems not to notice as it decks itself out in new growth. Seagulls call out to each other in the stillness. I notice the moment for its perfection.

Seals surfacing


The water boils up as a group of about 15 seals surface. They seem to be fishing.

A boat comes from across Bennett Bay and slows beside a crab trap.

A sailboat anchored in the bay shares the last of the evening light with us. We rise and begin to make our way down the trail. David recites a line from Speak Low... "love is pure gold and time is a thief"

13 Myths and Facts plus A-G strategies

Family structure and leadership

1. Significantly more male leaders than female leaders have spouses who are not employed.

Answer: True. The May 2007 Catalyst research report “Leaders in a Global Economy: Finding the Fit for Top Talent” found that women and men have very different challenges when it comes to managing their work and family/personal lives. Of men who are senior leaders 52% have spouses or partners who are not employed. This is compared to 18% of women who are senior leaders and have spouses or partners who are not employed.

2. Today women and men are spending equal amounts of time on unpaid work around the house and childcare.

Answer: False. Statistics Canada 2006 reports that among women and men aged 25 to 54, women spend almost double the time on unpaid work around the house (meal prep, meal clean-up, indoor cleaning, laundry, etc.). Women spend an average of 4.3 hours on housework (down from 4.8 hours in 1986); men spend an average of 2.5 hours a day on this work (up from 2.1 hours in 1986). Women still take on family responsibility: In 2004, women lost an average of 10 days per year to personal and family responsibilities, vs. 1.5 days per year for men. (The number of hours for men has hardly changed since 1976, while it has increased for women.)

Between time lost at work to family and personal responsibilities and time spent on housework (and child/elder care), women continue to carry the ‘double load’ of family and work.

3. Marriage is the most influential factor contributing to the wage gap between women and men.

Answer: True. In general, of employees working full-time, women earn significantly less then men: in 2004, women earned $70 for every $100 men earned; note that women’s proportionate earnings have dropped -- it was $72 in mid 1990. However, the earnings of single, never-married women are relatively close to those of their male counterparts. Never-married women employed full-time, earn 94% of what their male colleagues earn. Among single, never-married women over 45 years of age, women actually earned more than their male counterparts. (Statistics Canada)

Workplace values and gender differences

4. Men and women leaders have very different work values.

Answer: False. Men and women leaders are almost identical in the way that their values were rank-ordered in a Catalyst global study - “We often hear that the reason women don’t advance as far in business or are more apt to leave workplaces is because they have different work values and goals…however, both men and women most want a supportive work environment and challenging work.” That said women place significantly greater emphasis than men on each of the top three ranked values; that is, they are the same values but these values matter more to women. These values are 1) a supportive workplace; 2) a challenging job; and 3) a good fit between life on and off the job.

5. Men are employed in jobs and workplaces that are more closely aligned with their values.

Answer: True. The biggest gap between what male and female leaders value and the jobs and workplaces they have is the fit between their lives on and off the job. Women are much less likely than men to have the work-life fit they desire. (Catalyst – Leaders in Global Economy)

6. Women leaders are more likely than men to plan to leave their employers.

Answer: True. Because women are significantly less likely than men to have jobs and workplaces that align with their values, they are significantly more likely than men to say they plan to leave their current employers. However, when statistical analysis was done to control for the extent to which leaders’ values matched the realities of their jobs and workplaces there was absolutely no differences in retention between women and men leaders. (Catalyst – Leaders in Global Economy)

Gender stereotyping and discrimination

7. Generally when we imagine a leader that person is male.

Answer: True. Women are viewed as “atypical leaders” and men are still viewed as “default leaders.” (Catalyst 2007)


8. All other factors being equal, women leaders face higher standards and lower rewards than men leaders.

Answer: True. Research shows that on top of their job, women have to prove that they can lead over and over again, plus they constantly have to manage stereotypical expectations of being too soft or too tough (Catalyst, 2007). Further, promotions come more slowly for women than men with equivalent qualifications. (Eagly & Carli Harvard Business Review 2007)

Organizational response

9. There is not much an organization can do to increase the number of women in their senior management.

Answer: False. For example, read about 2009 Catalyst Awards winners Baxter International, CH2M Hill, Gibbons, and KPMG. This Catalyst award honours exceptional initiatives from companies and firms that support and advance women in business. Note: most initiatives honoured were more than five years into their implementation.

10. Women are still experiencing the “glass-ceiling” effect.

Answer. False. While women continue to experience great difficulty advancing to senior positions, the glass-ceiling analogy implies something no one can see and women cannot get through – as if the stoppage were a unifying mystery. However, some women do get through, and the analogy fails to incorporate the complexity and variety of challenges that women can face in their leadership journeys. For example, women are not just turned away at the most senior positions. They disappear in various numbers at many points leading up to these senior positions. Alice H. Eagly and Linda Carli more aptly propose an analogy of the labyrinth of leadership.

11. If an organization hires more women into senior management positions it will be guaranteed greater success.

Answer: False. Good business fundamentals are still good business. The studies of Ryan & Haslam have discovered something they call “the glass cliff” where they found that women are more likely to be chosen for leadership position in situations where an organization is experiencing consistent poor performance. “In this way, female directors were more likely than male directors to find themselves on a glass cliff, such that their positions of leadership were more risky and precarious than those in which men found themselves.” (Ryan & Haslam, 2007)

12. Organizations cannot afford to make the changes necessary to increase women in senior management.

Answer: False. In 2007 Catalyst reports from their research that the fifth-most important concern keeping senior leaders awake at night was “finding qualified managerial talent.” The top four choices concerned delivering excellence in execution and profitability.


13. The best solution to increasing women in senior management is to mandate more women be hired into vacancies.

Answer: False. Why is this false? – because the backlash to the implementation of quotas in unsupportive work environments will not contribute to retaining women leaders, and are likely to contribute to a toxic work environment.

The most recommended strategies to increase women in senior positions include:

A) Examine talent management systems for gender stereotyping in language, leadership characteristics and the candidate selection process.

B) Develop formal mentoring programs.

C) Create accessible informal networking opportunities (keeping in mind the double-work load of many women employees).

D) Ensure women employees get high-visibility assignments (so they gain credibility with their peer and direct reports) and gain experience in line positions (so that they know the business).

E) Strong encouragement of male participation in family-friendly benefits so as not to create a further barrier for women to gain access to senior positions.

F) View former employees as potential resources for subcontracting and potential future employees. Through alumni programs, create “on ramps” for highly desirable women leaders.

G) Allow employees with significant parental responsibilities more time to prove themselves worthy of promotion. This increases the number of qualified women in the pipeline for promotional opportunities.

This five-hour writing workshop, through the maxim “start fast, start fresh; continue carefully, finish surely,”© provides a well-formulated and extensively practised set of techniques by which to write anything with confidence, clarity and credibility. In this workshop, participants will receive the tools to write with a new sense of ease, enabling them to improve the efficiency, impact and clarity of their writing — a skill vital to one’s standing in the world.

If you suffer from writer’s block — what writer Himla Wolitzer poetically refers to as “laryngitis of the soul,” - the workshop will equip you with tried techniques to “get writing”, with, or without, a visit from the muses.

If you wish to write articles and blogs in 800 words or less, aspire to a greater mastery in writing and presenting speeches, or want to dramatically shift your ability to communicate effectively, this workshop will give you the means to steer the process of communication to a credible and desirous end appropriate to the audience being addressed.

I am an unapologetic socialist so my interest in this video may come as a surprise. However, I believe we are always wise to entertain and explore various perspectives because it is when we get stuck in our thinking that we become inflexible and brittle.

In this 49 minute video hosted by the Ludwig von Mises Institute, Senior Fellow Thomas E. Woods Jr. provides some compelling information related to our global economy and the U.S. economy in particular. His speech is based on his latest book Meltdown.

The Paradox of Declining Female Happiness - research

A reseach paper released this month by Betsey Stevenson and Justin Wolfers provides evidence of a surprising relative decline in women's happiness over the past 35 years compared to the happiness of men.

Letting go - before n after

Yesterday I made a promise to myself and Antonia that by noon today I would have an office comparable to the one posted on her new blog "Letting go for better flow" which I will link you to later. Here is a record of my before and after efforts to organize and release energy in my office area.

I have just completed several workshops, presentations and projects. My thinking and materials are still piled high on my desk.

Forty-five minutes later the files are put away and the paper work is sorted. I am ready to start writing an article in tomorrow about Dr. S. Fuller whom I am hosting at the end of June. I do notice though that I still have the rock from my facilitation work for the Pedder Bay community on the windowsill This work is now complete. This rock holds much energy and loss as well as satifaction for a job well done. It no longer needs to be in my office area and can be given a new home in my garden where the rain will wash and cleanse away all of the intense emotions that it holds.

My meditation area and the practice of meditation are integrated into my way of working. The areas are side by side. However, active files have crepted down on top of the old suitcase into my line of vision, and outside on the deck a blanket from is still resting on the bench. The cushions need to be puffed and arranged. All these are distractions to my practice.

Ahhhh... a ring of the bowl and I can begin.

Nothing much needs to be said... I am still not unpacked from returning home on Friday evening. The dresser just collects things.

As I cleaned the dresser I notice that the calendar also needed to be changed to June. I smile.

This area still holds my morning coffee and a visit with my mom while wrapped in the wool blanket she made for me a few years ago. I smile again.

After putting everything else away, I leave the newest two Garden West magazines (the subscription also a gift from my mom) to read beside the seating area.

The areas have now been swept and then whiped with an almond cleaner. I can hear the birds singing outside. I am almost there. The only thing left to do is find a new home for the rock on the windowsill.
